Abstract: The article is devoted to analyzing the transformation of staff motivation in Ukrainian enterprises amid wartime instability, structural changes in the labor market, and the influence of global management trends. The study’s relevance is driven by the necessity to rethink traditional approaches to staff motivation in a situation of prolonged uncertainty, increasing socio-psychological risks, and limited resources, which significantly affect employees’ work behavior and management practices within the staff management system. The aim of the article is to summarize changes in staff motivation in Ukrainian enterprises during military and socioeconomic transformations and to substantiate a comprehensive approach to viewing motivation as a system of interconnected management directions, the relevance of which is determined by the conditions of business operation. The study used methods of analysis and synthesis of scientific publications, comparative analysis of managerial approaches, as well as logical generalization of the results of contemporary empirical and analytical research. The author systematized the main factors affecting staff motivation in modern conditions and summarized the key changes in staff motivational behavior. It was shown that material incentives do not lose their significance; however, increasingly they serve a stabilizing function aimed at ensuring employment and predictability of working conditions, while the motivating role is strengthened by non-material motivational factors. It is substantiated that modern staff motivation is formed as a complex system, within which the identified managerial approaches can coexist and alter their relative importance depending on the prevailing factors of the external and internal environment. The practical significance of the approach lies in the ability to use defined directions of motivation as an analytical framework to evaluate and adjust managerial decisions in the field of human resource management without radically restructuring the motivation system.
