Abstract: The aim of the article is to explore the characteristics of the formation and transformation of the professional self-awareness of managerial staff under martial law conditions. Particular attention is given to changes in thinking styles, decision-making processes, value orientations, and managerial practices that manifest under the influence of stressful conditions, high responsibility, and constant uncertainty. The methodological foundation of the study was a comprehensive approach that included both quantitative and qualitative analyses. The empirical base consisted of the results of an online survey of 56 managers at various levels working in regions affected by military actions (notably, the Kharkiv region). The results obtained allowed for a detailed analytical overview and the identification of patterns in the transformations of professional identity. The cognitive aspect has shifted from strategic planning to situational responsiveness: 68% of respondents identified crisis management as the main challenge, while 52% highlighted a sharp increase in the role of digital tools. The emotional-value sphere reflects the humanization of managerial practices: 74% of managers pay more attention to employee well-being, 61% emphasize social responsibility, and 40% face new ethical dilemmas. The reflective component is shown in increased self-criticism and self-observation (58%), yet there remains a lack of openness to external criticism (32%). The behavioral aspect reflects changes in management styles: 71% have moved to hybrid work models, and 64% apply delegation more actively. Thus, the professional self-awareness of managers in wartime conditions is characterized by increased cognitive flexibility, humanization of values, development of self-reflection, and a shift toward adaptive management models. At the same time, there are risks of psychological burnout and insufficient openness in managerial dialogue. Prospects for further research include a deeper study of adaptive leadership strategies, the development of psychological support programs, and the enhancement of institutional mechanisms for preparing managers to act in crisis situations.
Keywords: professional identity, crisis leadership, psychological resilience, adaptation, managerial activity, reflection, organizational efficiency.
